Transformational Leadership Development: Designing Programs and Practices that Support Psychological Growth

“All leaders have both an agenda they’re driving and an agenda that’s driving them. The agenda you’re driving is the business part of it. The agenda that’s driving you is the psychology part.” – Robert Kegan

Leaders in all sectors face demands for continuous learning and psychological growth — to be doing more “driving” and less “being driven by.” Deborah will describe the work she has done with her colleagues to design and facilitate a deliberately developmental leadership program in the education sector. There is no simple recipe to foster development, but there are ways to structure people’s growth directly into leadership programs.

Building a deliberately developmental leadership program requires:

  • Pinpointing the specific challenges leaders face
  • Understanding how these challenges make specific psychological, developmental demands on leaders if they are to respond effectively
  • Integrating those very same types of challenges, with the same psychological, developmental demands in the program design
  • Providing the necessary support and regular, relevant practice for leaders to learn new skills and transform their psychological capacities to lead.

Deborah will illustrate how these principles can serve as design features, describing how they are enacted in one particular leadership development program.

Deborah HelsingDeborah is Co-Director of Minds at Work, where she coaches, consults, and provides training on the Immunity-to-Change approach. Deborah holds a faculty position at Harvard University’s Graduate School of Education, teaching courses in Adult Development, Immunity to Change, and co-teaching a course in personal mastery. She provides individualized executive coaching to high potential educational leaders as part of the Doctor of Educational Leadership program. Recent publications include co-authoring An Everyone Culture: Becoming a Deliberately Developmental Organization, winner of an 800-CEO-Read Business Book Award, and The Immunity to Change Coach’s Guide.
